More than a third (36%) of 1,300 HR professionals surveyed by the Society for Human Resource Management (SHRM) said this change caused more current employees to ask about receiving a pay raise,\u00a0<a class=\"link \" href=\"https:\/\/shrm.org\/hr-today\/trends-and-forecasting\/research-and-surveys\/Pages\/Equal-Pay-Day-2023-.aspx\" target=\"_blank\" rel=\"nofollow noopener\" data-i13n=\"cpos:3;pos:1\" data-ylk=\"slk:the report;cpos:3;pos:1;elm:context_link;itc:0\" data-rapid_p=\"11\" data-v9y=\"0\">the report<\/a>\u00a0found.<\/p>\n<figure class=\"caas-figure\">\n<div>\n<div>\n<div class=\"caas-img-container noheight\"><img decoding=\"async\" class=\"caas-img caas-lazy has-preview caas-loaded\" src=\"https:\/\/s.yimg.com\/ny\/api\/res\/1.2\/TmweIE3psBD1Aa7D86w.Ag--\/YXBwaWQ9aGlnaGxhbmRlcjt3PTk2MDtjZj13ZWJw\/https:\/\/s.yimg.com\/os\/creatr-uploaded-images\/2023-03\/477ce2f0-c5db-11ed-9ebd-360d2c4c32a1\" alt=\"SHRM\" data-caas-lazy-loading-init=\"1\" \/><\/div>\n<\/div>\n<\/div>\n<div class=\"caption-wrapper caption-aligned-with-image\">\n<div class=\"caption-wrapper caption-aligned-with-image\"><\/div>\n<\/div><figcaption class=\"caption-collapse\" data-id=\"m-0\">Source: SHRM<\/figcaption><\/figure>\n<p>The issue is this for employers: Given that the job market remains robust, employees \u2014 especially younger workers \u2014 stunned to discover their pay is far below the advertised one are more likely to walk out.<\/p>\n<p>\u201cRising inflation and labor shortages have required organizations to increase starting salaries to remain competitive,\u201d Robin Erickson, vice president of human capital at The Conference Board, told Yahoo Finance. \u201cHowever, many employees who find out that newly-hired peers earn more are quick to look for new jobs themselves, creating a vicious cycle of high turnover and unfilled positions.\u201d<\/p>\n<h2><strong>\u2018Holds employers accountable for any pay discrepancies\u2019<\/strong><\/h2>\n<p>State and local laws requiring pay disclosures are gaining traction with legislation in California and Washington state going into effect Jan. 1 and a similar one following later this year in New York state. Comparable pay disclosure laws are already in place in Colorado and New York City, while Maryland and Rhode Island require salary information to be provided when an applicant requests it.<\/p>\n<p>Overall, pay transparency in job postings has more than doubled, rising from 18.4% to 43.7% between February 2020 and February of this year and is growing, even in areas without disclosure requirements, according to a new\u00a0<a class=\"link \" href=\"https:\/\/www.hiringlab.org\/2023\/03\/14\/us-pay-transparency-march-2023\/\" target=\"_blank\" rel=\"nofollow noopener\" data-i13n=\"cpos:4;pos:1\" data-ylk=\"slk:report;cpos:4;pos:1;elm:context_link;itc:0\" data-rapid_p=\"13\" data-v9y=\"0\">report\u00a0<\/a>from Indeed, the online job board.<\/p>\n<figure class=\"caas-figure\">\n<div>\n<div>\n<div class=\"caas-img-container noheight\"><img decoding=\"async\" class=\"caas-img caas-lazy has-preview caas-loaded\" src=\"https:\/\/s.yimg.com\/ny\/api\/res\/1.2\/4x6GYVfwsSrYeHw3B3zHlw--\/YXBwaWQ9aGlnaGxhbmRlcjt3PTk2MDtjZj13ZWJw\/https:\/\/s.yimg.com\/os\/creatr-uploaded-images\/2023-03\/e2c4ee60-c5db-11ed-affc-01ece2877123\" alt=\"Indeed\" data-caas-lazy-loading-init=\"1\" \/><\/div>\n<\/div>\n<\/div>\n<div class=\"caption-wrapper caption-aligned-with-image\">\n<div class=\"caption-wrapper caption-aligned-with-image\"><\/div>\n<\/div><figcaption class=\"caption-collapse\" data-id=\"m-1\">Source: Indeed<\/figcaption><\/figure>\n<p>\u201cEliminating wage gaps and achieving equal pay for equal work is heavily dependent on the presence of pay transparency,\u201d Kristen Shah,<strong>\u00a0<\/strong>Indeed\u2019s career trends expert, told Yahoo Finance. \u201cNot only does it provide job seekers with more control during negotiations, but it also holds employers accountable for any pay discrepancies that exist.\u201d<\/p>\n<p>But in some cases, it appears that companies are ill-prepared for the fallout from these disclosures.<\/p>\n<p>Nearly 1 in 5 organizations (19%) are posting salary ranges without confidence in how current employees will react, according to Payscale\u2019s recent \u201cCompensation Best Practices\u00a0<a class=\"link \" href=\"https:\/\/www.payscale.com\/research-and-insights\/cbpr\/\" target=\"_blank\" rel=\"nofollow noopener\" data-i13n=\"cpos:5;pos:1\" data-ylk=\"slk:Report;cpos:5;pos:1;elm:context_link;itc:0\" data-rapid_p=\"14\" data-v9y=\"0\">Report<\/a>.\u201d And less than half (49%) of organizations train managers on pay communications.<\/p>\n<p>\u201cIf you post a salary range for an advertised role that is much higher than what your current employee makes in the same role, that will likely cause a decline in engagement and motivate the employee to begin searching for new jobs \u2014 especially if you can\u2019t objectively explain why the discrepancy exists,\u201d Lexi Clarke, Payscale\u2019s chief human resources officer, told Yahoo Finance.<\/p>\n<p>\u201cIt is important to not only pay employees fairly, but to explain why their pay is fair. Managers should be able to consistently communicate the rationale behind an employee\u2019s salary,\u201d she said, \u201cincluding factors such as their job description and responsibilities, and pay premiums or increases over time related to tenure, experience, special skills, location, and performance.\u201d<\/p>\n<h2><strong>\u2018A matter of both respect and equity\u2019<\/strong><\/h2>\n<p>Younger workers are more apt to jump on the pay discrepancies that pay transparency surfaces, according to Erickson.<\/p>\n<p>\u201cOur\u00a0<a class=\"link \" href=\"https:\/\/www.conference-board.org\/topics\/future-of-work\/Gen-Z-attracting-retaining-future-workforce\" target=\"_blank\" rel=\"nofollow noopener\" data-i13n=\"cpos:6;pos:1\" data-ylk=\"slk:research;cpos:6;pos:1;elm:context_link;itc:0\" data-rapid_p=\"15\" data-v9y=\"0\">research<\/a>\u00a0found that adequate compensation is a matter of both respect and equity for Gen Zers \u2014 and is an imperative,\u201d she said. \u201cWith easy access to online tools that promote wage transparency like Glassdoor, Reddit, and Blind, Gen Zers are especially likely to demand what they perceive as fair and equal pay.\u201d<\/p>\n<p>That\u2019s what Kimberly Nguyen, 25, did this month. Nguyen works as a contract UX writer for a major bank and discovered a job posting that sounded like her role: same company, same responsibilities. The pay range listed: $117,200 to $175,800 \u2014 much more than she gets paid.<\/p>\n<p>\u201cI make $85,000,\u201d she told Yahoo Finance. \u201cI honestly felt like a second-class citizen because from our team, there have been people who have been converted to full-time employees and knowing that there&#8217;s such a giant pay discrepancy between us makes me feel disrespected.\u201d<\/p>\n<p>Nguyen\u00a0<a class=\"link \" href=\"https:\/\/twitter.com\/knguyenpoetry\/status\/1633216630351179780\" target=\"_blank\" rel=\"nofollow noopener\" data-i13n=\"cpos:7;pos:1\" data-ylk=\"slk:tweeted;cpos:7;pos:1;elm:context_link;itc:0\" data-rapid_p=\"16\" data-v9y=\"0\">tweeted<\/a>\u00a0about her discovery and the tweet blew up, racking in 12.4 million views, 12,000 retweets, and nearly 222,000 likes.<\/p>\n<p>She also sent the job listing to her managers and asked if it was possible for her to apply to the position. And then she went and applied anyway.<\/p>\n<p>\u201cI&#8217;m pretty sure I&#8217;ll get a standard auto-reject email or I&#8217;ll never hear anything,\u201d she said. \u201cAnd it doesn&#8217;t look like I will be able to negotiate for more money, either.
