Oblog worked with Todd Zenger,&nbsp;<a class=\"link \" href=\"https:\/\/eccles.utah.edu\/team\/todd-zenger\/\" target=\"_blank\" rel=\"nofollow noopener\" data-ylk=\"slk:professor\" data-rapid_p=\"11\" data-v9y=\"1\">professor<\/a>&nbsp;of strategy and strategic leadership at the University of Utah\u2019s business school, on the study.<\/p>\n<p>But bonuses took a hit, the study found, with achievements on the job less rewarded when pay was made public.<\/p>\n<p>\u201cThe link between pay and performance was significantly weakened, by about 40%, meaning in this case those higher academic salaries were less closely tied to observable measures: number of academic articles in peer-reviewed journals, number of published books, number of academic awards, number (or value) of grants, and number of patents,\u201d the study found.<\/p>\n<figure class=\"caas-figure\">\n<div class=\"caas-figure-with-pb\">\n<div>\n<div class=\"caas-img-container\"><\/div>\n<\/div>\n<\/div>\n<div class=\"caption-wrapper caption-aligned-with-image\"><\/div>\n<\/figure>\n<h2><strong>More states are requiring wage disclosure<\/strong><\/h2>\n<p>Disclosing pay has l<a class=\"link  yahoo-link\" href=\"https:\/\/money.yahoo.com\/asking-about-pay-165331956.html\" data-ylk=\"slk:ong been hush-hush in the job market.;outcm:mb_qualified_link;_E:mb_qualified_link;ct:story;\" data-rapid_p=\"12\" data-v9y=\"1\">ong been hush-hush in the job market.<\/a>&nbsp;Nearly half the full-time workers in this country are either discouraged or prohibited from discussing salaries, according to&nbsp;<a class=\"link \" href=\"https:\/\/iwpr.org\/wp-content\/uploads\/2021\/01\/Pay-Secrecy-Policy-Brief-v4.pdf\" target=\"_blank\" rel=\"nofollow noopener\" data-ylk=\"slk:a 2021 report\" data-rapid_p=\"13\" data-v9y=\"1\">a 2021 report<\/a>&nbsp;by the Washington, D.C.-based Institute for Women\u2019s Policy Research (IWPR).<\/p>\n<p>But taboos are shifting. As of December 2021, seven states have enacted laws requiring employers to disclose salary ranges to job applicants. In addition, both Massachusetts and Pennsylvania have pending legislation. Starting in May, New York City employers with at least four employees will have to post a minimum and maximum salary for jobs they\u2019re trying to fill in the city.<\/p>\n<p><strong><em>We want to hear from you! Tell us your work and retirement questions or concerns by emailing&nbsp;<\/em><\/strong><a class=\"link \" href=\"mailto:yahoomoney@yahooinc.com\" data-ylk=\"slk:yahoomoney@yahooinc.com\" data-rapid_p=\"15\" data-v9y=\"0\"><strong><em>yahoomoney@yahooinc.com<\/em><\/strong><\/a><\/p>\n<p>\u201cThe thought is that by making things more transparent and giving women a better sense of what the pay range is, they will do better in negotiation, and the gap decreases,\u201d Lise Versterlund, a professor of economics at the University of Pittsburgh and co-author of a forthcoming book \u201c<a class=\"link \" href=\"https:\/\/www.simonandschuster.com\/books\/The-No-Club\/Linda-Babcock\/9781982152338\" target=\"_blank\" rel=\"nofollow noopener\" data-ylk=\"slk:The No Club: Putting a Stop to Women's Dead-End Work\" data-rapid_p=\"16\" data-v9y=\"0\">The No Club: Putting a Stop to Women&#8217;s Dead-End Work<\/a>,\u201d told Yahoo Money.<\/p>\n<p>Recent academic studies like the one conducted by Obloj and Zenger show how pay transparency can help people of color and women achieve pay equity.<\/p>\n<p>\u201cI found it encouraging how consistent the results were across states, institutions, and academic domains,\u201d Obloj said. \u201cThis potentially indicates that pay transparency could be a powerful tool to remedy reward inequities in a variety of contexts and occupations. Pay simply becomes more equal.\u201d<\/p>\n<h2><strong>Many employers are far from enthusiastic about disclosure<\/strong><\/h2>\n<p>That said, \u201cresistance to pay transparency within the private sector remains quite deep-seated,\u201d according to Obloj and Zenger.<\/p>\n<p>The problem is that while pay transparency is great in terms of boosting awareness of gender and race equity and equality, the flip side is that it makes it harder for employers to financially reward employees based on their actual high performance or contributions since that evaluation can at times be subjective. And that can put a damper on motivating workers to go the extra yard and can make attracting talented new workers harder if they don\u2019t see the upside for their individual efforts.<\/p>\n<p>Versterlund\u2019s research backs up this reasoning, which links a decrease in the gender pay gap with depressed overall wages.<\/p>\n<p>\u201cWhen you can see what everybody&#8217;s making, it makes it really hard for the individual to go in and improve their wage. The bargaining power for the individual really decreases,\u201d Vesterlund said, noting that employers may be more reluctant to give a raise because other employees will ask for one afterward.<\/p>\n<h2><strong>Is there a downside for workers?<\/strong><\/h2>\n<p>In \u201cEquilibrium Effects of Pay Transparency,\u201d a&nbsp;<a class=\"link \" href=\"https:\/\/www.hbs.edu\/faculty\/Pages\/item.aspx?num=52648\" target=\"_blank\" rel=\"nofollow noopener\" data-ylk=\"slk:paper\" data-rapid_p=\"17\" data-v9y=\"1\">paper<\/a>&nbsp;published last year by The National Bureau of Economic Research (NBER), Zo\u00eb B. Cullen, assistant professor of business administration at Harvard Business School and Bobak Pakzad-Hurson, assistant professor of economics and entrepreneurship at Brown University, also found that transparency reduces the individual bargaining power of workers, leading to lower average wages.<\/p>\n<p>\u201cA key insight is that employers credibly refuse to pay high wages to any one worker to avoid costly renegotiations with others under transparency,\u201d they wrote. \u201cAlthough pay transparency has been in the political and popular spotlights due to its perceived benefits to workers, its effect on wages and hiring are not well understood.\u201d<\/p>\n<p>And that\u2019s concerning.<\/p>\n<p>\u201cPay transparency is wonderful, and it does decrease the gender pay gap. Unfortunately, it\u2019s a small fix to a much larger structural problem,\u201d Versterlund said. \u201cWe need to find the middle ground in terms of what information that we&#8217;re revealing.
