I&#8217;d even call it explosive.<\/span><\/div>\n<\/div>\n<div class=\"css-7pgwm4 e1gv33p97\">\n<p class=\"css-1piv1iz eqy5mnn1\">The findings of the 74-page &#8220;<a href=\"https:\/\/www.hbs.edu\/managing-the-future-of-work\/Documents\/research\/hiddenworkers09032021.pdf\" target=\"_blank\" rel=\"noopener noreferrer\">Hidden Workers: Untapped Talent<\/a>&#8221; come from a study jointly piloted by Harvard Business School&#8217;s Project on Managing the Future of Work and the consulting firm Accenture. Its researchers estimate that there are more than 27 million &#8220;hidden workers&#8221; in America \u2014 ones who are unemployed, underemployed or working part-time and who are eager to get hired for full-time jobs. The problem is they&#8217;re &#8220;hidden&#8221; from most employers who&#8217;d benefit from hiring them.<\/p>\n<div class=\"css-179gg8a ex4cv9b1\">\n<div class=\"css-18ij6kh ex4cv9b0\">\n<p class=\"css-1piv1iz eqy5mnn1\">Job applicants&#8217; resum\u00e9s are all too often going into an electronic black hole, ghosted by potential employers.<\/p>\n<\/div>\n<\/div>\n<p class=\"css-1piv1iz eqy5mnn1\">Hard to believe. isn&#8217;t it? After all, employers now gripe they can&#8217;t find qualified employees to hire.<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">&#8220;The irony that companies consistently bemoan their inability to find talent while millions remain on the fringes of the workforce led us to seek an explanation,&#8221; the study&#8217;s researchers wrote. So, they surveyed 8,000 hidden workers and more than 2,250 executives across the U.S., the U.K. and Germany.<\/p>\n<div class=\"en6t4jw1 css-1aeddg e1whtvyy0\">\n<h2 class=\"css-ti75j2 en6t4jw0\">The &#8216;Black Hole&#8217; Problem for Job Seekers<\/h2>\n<\/div>\n<p class=\"css-1piv1iz eqy5mnn1\">One of their primary findings: job applicants&#8217;&nbsp;<a href=\"https:\/\/www.nextavenue.org\/age-proof-resume-linkedin-profile\/\" target=\"_self\" rel=\"noopener noreferrer\">resum\u00e9s<\/a>&nbsp;are all too often going into an electronic black hole, ghosted by potential employers.<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">This is especially true for job seekers who are 50+ and ones who&#8217;ve taken time out of the workforce due to&nbsp;<a href=\"https:\/\/www.nextavenue.org\/caregivers-what-employers-are-doing\/\" target=\"_self\" rel=\"noopener noreferrer\">family caregiving&nbsp;<\/a>responsibilities. Nearly two in 10 employed family caregivers&nbsp;<a href=\"https:\/\/www.rosalynncarter.org\/working-while-caring-rosalynn-carter-institute-sounds-alarm-on-behalf-of-employed-family-caregivers\/\" target=\"_blank\" rel=\"noopener noreferrer\">had to quit their jobs due to caregiving commitments<\/a>, according to the new Rosalynn Carter Institute for Caregivers national survey, &#8220;Working While Caring.&#8221;<\/p>\n<p><strong><a href=\"https:\/\/www.nextavenue.org\/hidden-workers-ai-getting-hired\/\">Read on Next Avenue<\/a><\/strong><\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">Frequently, a submitted resum\u00e9 lacks the precise words to match all the job qualifications and responsibilities listed in the posting. Employers&#8217; wish lists ask for everything under the sun and more.<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">&#8220;It&#8217;s all about what&#8217;s a nice-to-have versus need-to-have,&#8221; Harvard&#8217;s lead researcher for the study, Joseph Fuller, told me. &#8220;The system values those who have the credentials that are marketable now and it discredits \u2014 or puts much lower emphasis on \u2014 experience.&#8221; Fuller&#8217;s a professor of management practice at Harvard Business School and co-chair of its Project on Managing the Future of Work.<\/p>\n<div class=\"e1uvnvbu1 css-gdg109 e1uvnvbu0\">\n<div class=\"css-1ren8cu exaxbmz7\">\n<div class=\"css-131c88 exaxbmz5\">\n<div class=\"css-1f8jf6s eixa9zh2\">\n<div class=\"css-vzt7ht eixa9zh1\"><\/div>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n<p class=\"css-1piv1iz eqy5mnn1\">A whopping 88% of U.S. hidden workers surveyed for the Hidden Workers report said they believe employers&#8217; hiring practices discarded their applications when they could successfully perform the jobs they applied for but didn&#8217;t fit the exact criteria in the job descriptions.<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">I hear this all the time and have experienced the problem myself.<\/p>\n<div class=\"en6t4jw1 css-1aeddg e1whtvyy0\">\n<h2 class=\"css-ti75j2 en6t4jw0\">The Problem With Applicant Tracking Systems<\/h2>\n<\/div>\n<p class=\"css-1piv1iz eqy5mnn1\">Automated-hiring technology known as&nbsp;<a href=\"https:\/\/www.nextavenue.org\/job-hunters-applicant-tracking-systems\/\" target=\"_self\" rel=\"noopener noreferrer\">Applicant Tracking Systems<\/a>&nbsp;(ATS) are rejecting countless people from job consideration. According to the study, this practice results in more than 10 million workers from even being&nbsp;<em>asked<\/em>&nbsp;to interview with a human being.<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">I asked Ramona Schindelheim, editor-in-chief of&nbsp;<a href=\"http:\/\/workingnation.com\/\" target=\"_blank\" rel=\"noopener noreferrer\">WorkingNation<\/a>, a nonprofit focused on helping Americans get jobs and stay employed, to share her insights about the findings and tell me whether she thinks the way employers hire keeps qualified candidates who are 50+ from getting jobs.<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">&#8220;Employers and hiring managers are missing out on potentially great employees by using AI-driven screening tools,&#8221; said Schindelheim. &#8220;Take, for example, filters that leave people without college degrees out of the candidate pool. A degree is not the same thing as a skill. Your experience as a problem-solver or a leader isn&#8217;t determined by a piece of paper.&#8221;<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">These, she said are qualities you can only &#8220;sell&#8221; in an interview by sharing examples of how you fixed an issue, came up with a creative solution or encouraged and mentored a team member to realize their potential.<\/p>\n<div class=\"e1uvnvbu1 e1uvnvbu0 css-1s53555 e8mgmw50\">\n<div class=\"css-zl1inp ejsbkeb1\">\n<div class=\"css-19owe6t ejsbkeb0\">\n<div>\n<div class=\"css-1h5ebu0 e1m7r6do0\"><\/div>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n<div class=\"css-9gbtzt elenxcb0\">\n<div>\n<div class=\"css-qzsbac e1whtvyy0\">\n<div class=\" css-cs7h29 em7tzxk2\">\n<h2 class=\"css-1grtym8 em7tzxk1\"><strong>The &#8216;Price of Doing Business&#8217;<\/strong><\/h2>\n<\/div>\n<\/div>\n<\/div>\n<\/div>\n<p class=\"css-1piv1iz eqy5mnn1\">&#8220;If you don&#8217;t even bother to talk to someone who, say, hasn&#8217;t worked in the past six months, you might be missing out on all they can bring to the table,&#8221; Schindelheim said.<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">Fuller agreed. &#8220;Employers are choosing to live with these automated systems as kind of a price of doing business,&#8221; Fuller said. &#8220;They acknowledge their process excludes qualified candidates and yet they admit they&#8217;re hiring imperfect people.&#8221;<\/p>\n<div class=\"css-179gg8a ex4cv9b1\">\n<div class=\"css-18ij6kh ex4cv9b0\">\n<p class=\"css-1piv1iz eqy5mnn1\">Roughly nine out of 10 executives surveyed said they know the software they use stops them from seeing potentially great candidates.<\/p>\n<\/div>\n<\/div>\n<p class=\"css-1piv1iz eqy5mnn1\">Currently, 49% of the&nbsp;<a href=\"https:\/\/www.nextavenue.org\/older-long-term-unemployed-need\/\" target=\"_self\" rel=\"noopener noreferrer\">long-term unemployed<\/a>&nbsp;in America are age 45 or older, Schindelheim said. By contrast, 35% of job seekers ages 16 to 54 are long-term unemployed.<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">&#8220;These are people who want to work and have been out of work for six months or more,&#8221; she explained. &#8220;There&#8217;s already a general bias against older workers. Add in an AI-powered applicant screening tool that excludes anyone who hasn&#8217;t worked for six months or longer \u2014 that&#8217;s an automatic pass.&#8221;<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">Meantime, Fuller said that he believes that older workers applying for jobs &#8220;lose track of the fact that in the early stages of evaluation, they&#8217;re not writing anything that&#8217;s seen by a human being.&#8221;<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">He added: &#8220;They&#8217;re writing something that is going to be assessed by a not-very-smart AI system that is looking for reasons to winnow down the pile of applicants. &#8220;<\/p>\n<div class=\"en6t4jw1 css-1aeddg e1whtvyy0\">\n<h2 class=\"css-ti75j2 en6t4jw0\">Advice for Older Job Seekers<\/h2>\n<\/div>\n<p class=\"css-1piv1iz eqy5mnn1\">His advice to older job seekers: If you see a job posting calls for a skill or certain experience and you have it, say so explicitly in your resum\u00e9. Next Avenue, long-term unemployed, workers, AI\"><\/div>\n<\/div><figcaption class=\"css-1dol36m e1n8p1d04\">Harvard&#8217;s Joseph Fuller, lead author of the &#8216;Hidden Workers&#8217; report&nbsp;&nbsp;&nbsp;|&nbsp;&nbsp;<span class=\"e1n8p1d03 css-1fu8eph e1n8p1d05\">Credit:&nbsp;Joseph Fuller<\/span><\/figcaption><\/figure>\n<p class=\"css-1piv1iz eqy5mnn1\">And if you don&#8217;t have a skill the job posting says is required? &#8220;Look for an online course, a community college course that offers training,&#8221; said Fuller. &#8220;Or see if there is a way to get a temporary position through a company like Manpower or Adecco where you might get exposed to it.&#8221;<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">Another source of help: AARP just launched its&nbsp;<a href=\"http:\/\/aarp.org\/workskills\" target=\"_blank\" rel=\"noopener noreferrer\">AARP Skills Builder for Work<\/a>&nbsp;online platform to help older workers get necessary skills to get hired.<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">Fuller also had this suggestion: Be open to finding a job adjacent to the last one you had, not necessarily the same or better as what you did.<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">&#8220;I&#8217;m not saying don&#8217;t be ambitious. But particularly if you&#8217;ve been out of the workforce for more than six months \u2014 because you wanted to step away from the workplace out of concerns about health and COVID, because you got laid off because of COVID \u2014 whatever it is, that&#8217;s a very big gap now. And it&#8217;s important to set expectations relative to what you&#8217;re going to be qualified for.&#8221;<\/p>\n<p class=\"css-1piv1iz eqy5mnn1\">Waiting for&nbsp;<em>exactly<\/em>&nbsp;what you want creates a bigger gap in your employment, Fuller noted. &#8220;This is kind of this vicious circle.
