{"id":10702,"date":"2026-02-17T09:27:21","date_gmt":"2026-02-17T13:27:21","guid":{"rendered":"https:\/\/kerryhannon.com\/?p=10702"},"modified":"2026-02-17T09:28:36","modified_gmt":"2026-02-17T13:28:36","slug":"why-your-performance-might-not-be-reflected-in-your-pay-raise","status":"publish","type":"post","link":"https:\/\/kerryhannon.com\/?p=10702","title":{"rendered":"Why your performance might not be reflected in your pay raise"},"content":{"rendered":"<div class=\"byline yf-o43a56\">\n<div class=\"byline-attr yf-o43a56\">\n<div class=\"byline-attr-logo yf-o43a56\">Something has shifted at a growing number of workplaces: Performance reviews are out and annual pay raises are standardized.<\/div>\n<\/div>\n<\/div>\n<div class=\"body-wrap yf-1c5o3lk\">\n<div class=\"body yf-v6n2s3\" data-testid=\"article-body\">\n<div class=\"bodyItems-wrapper\">\n<p class=\"yf-vbsvxt\">According to a\u00a0<a class=\"link \" href=\"https:\/\/www.payscale.com\/featured-content\/2026-salary-increases-preview\" target=\"_blank\" rel=\"nofollow noopener\" data-i13n=\"cpos:1;pos:1\" data-ylk=\"slk:new report from Payscale;cpos:1;pos:1;elm:context_link;itc:0;sec:content-canvas\" data-rapid_p=\"164\" data-yga=\"{&quot;yLinkID&quot;:&quot;0anltwi0epsotk0i5efv&quot;}\" data-v9y=\"1\">new report from Payscale<\/a>, a compensation research firm, more employers are doling out raises as across-the-board salary increases, also known as a flat <a href=\"https:\/\/finance.yahoo.com\/video\/more-employers-adopting-peanut-butter-213500222.html\">\u201cpeanut butter\u201d<\/a> increase, instead of providing raises based on individual performance.<\/p>\n<p><em><strong><a href=\"https:\/\/finance.yahoo.com\/news\/called-peanut-butter-raises-could-210346590.html\">Read on Yahoo Finance\\<\/a><\/strong><\/em><\/p>\n<p>\u201cIt&#8217;s not a new phenomenon,\u201d Ruth Thomas, pay equity strategist at Payscale, told Yahoo Finance. \u201cWe&#8217;ve seen it previously. If you look back over the last 30 years of compensation management, it tends to emerge when you&#8217;re in a low-wage inflation environment or when you&#8217;re in a situation of economic volatility.\u201d<\/p>\n<p class=\"yf-vbsvxt\">Payscale estimates base pay in 2026 will modestly increase an average of 3.5% \u2014 same as last year. That&#8217;s not terrible, but it is below 2023 when workers relished pay hikes that averaged 4.8%. Payscale\u2019s survey jives with raise expectations reported by other compensation trackers including <a class=\"link \" href=\"https:\/\/www.businesswire.com\/news\/home\/20251209885150\/en\/Most-US-Employers-Plan-to-Keep-2026-Salary-Increases-Flat-to-2025-According-to-Mercer\" target=\"_blank\" rel=\"nofollow noopener\" data-i13n=\"cpos:3;pos:1\" data-ylk=\"slk:Mercer;cpos:3;pos:1;elm:context_link;itc:0;sec:content-canvas\" data-rapid_p=\"166\" data-yga=\"{&quot;yLinkID&quot;:&quot;0tk6dd20pgw75115izsr&quot;}\" data-v9y=\"1\">Mercer\u00a0<\/a>and The Conference Board.<\/p>\n<p class=\"yf-vbsvxt\">\u201cFor 2026, pay increases look steady rather than flashy,\u201d Rita Meyerson, The Conference Board\u2019s principal researcher for human capital, told Yahoo Finance.<\/p>\n<p class=\"yf-vbsvxt\">Pay bumps vary by employer size and industry, ranging an average of 3% at larger firms with more than 5,000 employees to 4% at smaller firms with fewer than 100 employees and 5% in some industries, such as construction and technology, according to Payscale.<\/p>\n<h2 id=\"bye-bye-merit-based-raises\" class=\"header-scroll yf-1u6g9f6\"><strong>Bye-bye, merit-based raises<\/strong><\/h2>\n<p class=\"yf-vbsvxt\">There\u2019s a retreat from performance-based pay decisions.<\/p>\n<p class=\"yf-vbsvxt\">This year, less than half of organizations plan to continue pay increases based on performance, according to Payscale\u2019s data. Another 18% of organizations are considering peanut butter pay increases, 16% have planned to implement peanut butter increases, and 9% already use this style of ramping up pay.<\/p>\n<p class=\"yf-vbsvxt\">\u201cThis was a trend that we were anticipating,\u201d Thomas said. \u201cStarbucks (SBUX.O), for instance, announced in August that it would have a 2% hike to all salaried employees in North America. I would expect to see more organizations moving in this direction.\u201d<\/p>\n<p class=\"yf-vbsvxt\">There are lots of reasons for abandoning annual performance reviews as the yardstick for pay raises.<\/p>\n<p class=\"yf-vbsvxt\">\u201cHistorically, performance reviews are recognized as having a tendency for bias and poor predictors actually in terms of true performance outcomes or driving business outcomes,\u201d Thomas added. \u201cBut we were surprised at the numbers this year that indicated that they&#8217;re doing it, thinking about doing it, or in the process of implementing it.&#8221;<\/p>\n<p class=\"yf-vbsvxt\">The primary reason why growing numbers of employers are no longer conducting traditional once-a-year performance reviews that provide the justification for salary increases: They\u2019re a lot of hassle.<\/p>\n<\/div>\n<div class=\"read-more-wrapper\" data-testid=\"read-more\">\n<p class=\"yf-vbsvxt\">\u201cThe classical structure of these reviews, namely carrying them out on an annual basis, has been generating little more than stress, frustration, pushback, and wasted time for managers and the individuals who report to them,\u201d Ken Lloyd, author of \u201c<a class=\"link \" href=\"https:\/\/www.amazon.com\/Performance-Appraisals-Phrases-Business-Personal-dp-1394276052\/dp\/1394276052\/ref=dp_ob_title_bk\" target=\"_blank\" rel=\"nofollow noopener\" data-i13n=\"cpos:4;pos:1\" data-ylk=\"slk:Performance Appraisals &amp; Phrases for Dummies,;cpos:4;pos:1;elm:context_link;itc:0;sec:content-canvas\" data-rapid_p=\"172\" data-yga=\"{&quot;yLinkID&quot;:&quot;1dexwpk0savhpl1qdhxt&quot;}\" data-v9y=\"1\">Performance Appraisals &amp; Phrases for Dummies,<\/a>\u201d told Yahoo Finance.<\/p>\n<p class=\"yf-vbsvxt\">\u201cThis does not mean that employers are abandoning performance appraisals completely. Rather, there is a move toward biannual or quarterly sessions that are forward-focused, interactive, and centered on performance improvement as well as employee growth and development,\u201c he said.<\/p>\n<p class=\"yf-vbsvxt\">In other words, you can expect continuous feedback, but that doesn\u2019t necessarily correlate with the size of your paycheck.<\/p>\n<p class=\"yf-vbsvxt\">\u201cInstead of a manager being simply an appraiser or evaluator, this approach calls for them to act as a coach,\u201d Lloyd said.<\/p>\n<h2 id=\"the-effect-on-workers\" class=\"header-scroll yf-1u6g9f6\"><strong>The effect on workers<\/strong><\/h2>\n<p class=\"yf-vbsvxt\">The potential fallout for many workers: apathy and anxiety. For loads of workers, performance-based pay is a huge incentive to dig in and deliver above expectations year in and year out.<\/p>\n<p class=\"yf-vbsvxt\">When every worker is rewarded in the same fashion, it feels like your employer is essentially telling you that even when you crush it, you&#8217;re not going to be rewarded.<\/p>\n<p class=\"yf-vbsvxt\">That may be demoralizing, but it\u2019s not the time to make waves. Workers have less leverage and are no longer in a position to demand higher salaries and promotions they enjoyed a few short years ago, when there were two open jobs for every job-seeking worker.<\/p>\n<p class=\"yf-vbsvxt\">The upshot is that many are clinging to their jobs while simultaneously trying to stay motivated without the pay incentive or pats on the back from a manager\u2019s performance review.<\/p>\n<p class=\"yf-vbsvxt\">Of course, performance-based pay raises aren\u2019t \u201cthe only lever,\u201d Meyerson said.<\/p>\n<p class=\"yf-vbsvxt\">\u201cMore companies are carving out separate pay budgets for things like promotions, and skills-based increases, signaling a shift toward more flexible, purpose-driven pay decisions,\u201d she said.<\/p>\n<p class=\"yf-vbsvxt\"><a class=\"link \" href=\"mailto:%20kerry.hannon@yahooinc.com\" data-i13n=\"cpos:6;pos:1\" data-ylk=\"slk:Have a question about retirement? Be entrepreneurial in finding ways to incorporate new learnings into your current job. Express an interest in a new assignment to your boss or raise your hand for a training experience.<\/p>\n<p class=\"yf-vbsvxt\"><strong>Soul-searching time:<\/strong> Pull together a short list of why you\u2019re dragging at work for your eyes only. There may be several reasons why you don\u2019t feel motivated on the job, Jones said. \u201cIt\u2019s probably not just the uniform pay raises that are getting you down, or no longer getting the annual gold star report from your boss.
